I'm out of Atleta Esport, here's something about what happened here

Inizio con l’annunciare che non sono più parte di Atleta Esport da ieri pomeriggio.
Questi mesi per me sono stati per me i più stressanti degli ultimi anni. In Atleta nonostante il nome del ruolo assegnatomi non mi è mai stato dato il potere decisionale che spetterebbe al ruolo, e la mia opinione è stata sempre ignorata.
Ogni decisione presa senza il mio consenso che poi si rivelava essere sbagliata, si tramutava in un “Dario perché non ce l’hai detto?” o “è colpa di Dario, risolvi”.

Detto ciò partiamo dall’inizio, quando si decise di iniziare a lavorare con Gianluca ‘BlackRussian’ Moretto, una volta confermata tale mossa, trovato l’accordo economico e inviato il contratto a BlackRussian, vengo contattato dal direttore che afferma di aver organizzato una call con un altro coach nel pomeriggio.
Tale comportamento mi è immediatamente sembrato strano, sia perché fatta alle mie spalle senza che venisse neanche richiesta la mia opinione in merito, sia perché fatta alle spalle di una persona con la quale avevamo già raggiunto un accordo ed alla quale si era data la conferma di voler lavorare.

A quel punto dovevo mettere in chiaro che questo non era un modus operandi corretto e professionale, ma evidentemente è una comunicazione che non ha suscitato nessun cambiamento all’interno della testa di chi prendeva le decisioni lì dentro.
L’offseason è andata avanti, fra Iberian Cup, roster building terminato ampiamente entro le date richieste e che rispettava l’obiettivo competitivo richiesto dalla società, ed all’interno del budget assegnato per la creazione del roster.

Innanzitutto, il primo problema fra i tanti si è avuto con i contratti, che sono arrivati ben oltre la metà dello Split e solo per i players.
In secondo luogo, parte della competizione è stata compromessa da scelte logistiche da parte della direzione, che prima ha ignorato la situazione sanitaria mondiale (covid-19) che ha portato XoNix a dover stare 10 giorni in isolamento in una stanza angusta, con soltanto un laptop sul quale era quasi impossibile giocare e che non ha permesso al team di allenarsi per i 10 giorni antecedenti l’inizio dello split.
Al contempo un problema logistico che ha inficiato parecchio sugli orari di players e staffer che ogni giorno erano costretti a fare almeno 2 ore di mezzi per recarsi nell’ufficio e tornare alla propria dimora. Ufficio che fra l’altro non permetteva una vita sana a nessuno fra players e staff e che ha portato ad un eccessivo nervosismo all’interno del team per non parlare della questione vitto.

Infine, verso la fine di Febbraio ci viene comunicato che l’ufficio dopo la fine del PG sarebbe stato spostato nell’edificio accanto (che non avrebbe risolto i problemi logistici ma che sarebbe stato un po’ più ampio), e che non avrebbe richiesto più di un paio di giorni. Il giorno dopo la Finale vengo informato che si era deciso di far tornare players e staff a casa, perché non era possibile fare il “trasloco” in un paio di giorni, tutto ciò ancora una volta senza consultare me o lo staff tecnico. Questo significa giocare non solo EUM ognuno da casa propria, ma genera due ulteriori problemi. Primo fra tutti un’interruzione degli allenamenti forzata in un periodo fondamentale per la preparazione ad European Masters, che ha portato ad 8 giorni di stop, ma inoltre un problema effettivo con XoNix.
XoNix come molti sapete è di nazionalità Ucraina, la sua città natale è sotto i bombardamenti dall’inizio del conflitto e pertanto non ha fatto ritorno in Ucraina ma si è riunito con la sua famiglia in una differente nazione. Non avendo fatto ritorno a casa propria naturalmente non ha un computer di sua proprietà, pertanto tramite la società si era deciso di supportare il giocatore facendo da tramite per l’acquisto di un PC (ad inizio marzo, quando comunque si ragionava sul fatto che finito EM ognuno sarebbe dovuto tornare a casa propria), nonostante il largo anticipo al 27 Marzo non era ancora stato fornito alcun PC a XoNix (che aveva chiaramente intenzione di pagarlo da sé e non di pretendere che l’organizzazione pagasse per lui), che pertanto decide di andare a comprarlo nonstante il prezzo fosse ben più elevato, personalmente in un negozio.

Finito il periodo di stop dunque si ricomincia con gli allenamenti, ma dopo appena due scrim, si presenta un problema che ci ha accompagnato per tutto lo split: il comportamento dei players in allenamento.
Molti dei players in fase di allenamento non hanno dimostrato impegno e dedizione, spesso comportandosi in modo irrispettoso nei confronti del proprio coaching staff, arrivando spesso in ritardo, chiedendo di terminare anticipatamente le scrim o facendo forfait durante i game. Il che non solo causava problemi a noi come team ma causava naturalmente problemi nei team contro i quali ci allenavamo.
A questo punto l’1 Aprile (e purtroppo non era un pesce d’Aprile), tutti i players manifestano la volontà di cambiare Coach, identificando a loro modo di vedere in BlackRussian il problema del team.

Dunque la prima cosa che faccio è parlare con il direttore, per confrontarmi sulle idee, e mi viene comunicato che quest’ultimo era a conoscenza e che aveva precedentemente già parlato con Thomas ‘Phoma’ Kifle, coach richiesto da un players in particolare ed avallato dal resto dei giocatori.
Questo dunque significa che per la seconda volta il direttivo aveva contattato un altro staffer senza che io ne sapessi nulla, e nonostante la presenza di BlackRussian già in tale ruolo, senza averne precedentemente parlato con le persone coinvolte.

Io personalmente prendo dunque contatti con Phoma che già dalla prima chiacchierata mi fa una buona impressione, e pertanto mi sembrava chiaro che si potesse trovare modo di lavorare con lui almeno per l’Eruopean Masters. Dunque decidiamo di inserirlo nel team con un accordo di un mese, sia per questioni economiche (il budget non poteva essere ritoccato e dunque Phoma ed Evan avevano accettato quanto era stato precedentemente stabilito per il ruolo di BlackRusian) sia banalmente per capire se i due fossero interessati a permanere nel progetto, sia per capire come l’organizzazione si sarebbe trovata nei loro confronti.

Lo scorso Sabato in mattinata ricevo una chiamata dall’owner del team che mi chiede aggiornamenti sul team, e dunque spiego che nonostante fosse stata accettata la richiesta dei players, il loro comportamento non era cambiato, e che pertanto il problema secondo me non era da cercare nel coach ma nel comportamento dei players e nel loro atteggiamento all’allenamento.
Ieri vengo nuovamente a scoprire per vie traverse che si era fatta un’ulteriore riunione, con Phoma, senza che io venissi coinvolto od informato. Non pretendo di partecipare a tutto, ma per quello che è il mio ruolo dovrei almeno essere informato del contenuto della riunione e degli outcome che ne sono derivati. Così non è stato così ho fatto chiaro per l’ennesima volta che se l’intenzione era continuare a lavorare in questo modo, non era nei miei piani restare in Atleta dopo l’Eruopean Masters.
Vengo inoltre a sapere che uno dei player aveva comunicato all’owner che la situazione in allenamento era assolutamente opposta a quella che c’era con BlackRussian e che l’ambiente era “rose e fiori”.
Non ho ricevuto risposta, bensì l’owner ha deciso di scrivere nel gruppo con i players e lo staff che io gli avevo riferito che i players volevano cambiare anche Phoma.
Ciò oltre a non corrispondere a verità, è risultato nel mettere i players in una posizione ostile nei miei confronti, risultando nella mia dipartita dal team.

Dunque molte delle persone all’interno dello staff mi hanno espresso la loro preoccupazione sulla situazione, perché avevano timore di poter essere i prossimi ai quali veniva nascosto qualcosa o venivano contattati staffer alle spalle per rimpiazzarli senza che essi ne sapessero nulla.
Il direttivo di Atleta si è più volte comportato in modo sleale nei miei confronti e nei confronti del suo staff, e non augurerei neanche al mio peggior nemico di lavorare in un ambiente simile, in cui ogni giorno si ha timore di esprimere la propria opinione per paura di venir cacciati, e dove l’opinione di chi ne sa di più viene spesso ignorata per seguire i capricci di un player che sembra avere più potere decisionale del direttivo.


Infine sento di dover esprimere delle parole di apprezzamento nei confronti di Khaled, meglio conosciuto da voi come XoNix. Questo ragazzo è una forza, ha sempre dimostrato grande professionalità presenziando a tutti gli allenamenti, con dedizione e sempre pronto a sacrificarsi per il team. Durante lo split ha dovuto sopportare una situazione che ha dell’assurdo con la guerra che tuttora perversa in Ucraina, nessuno di noi può immaginare quello che lui abbia passato pensando alla sua famiglia sotto le bombe. Questo ragazzo ha dimostrato di avere una grandissima forza d’animo, spirito di abnegazione, ed ha superato ogni difficoltà, impegnandosi ogni singolo giorno, ed è il ragazzo che nonostante la giovane età e la poca esperienza competitiva ha dimostrato una grandissima professionalità; pertanto, avrò solo buone parole su questo ragazzo che si merita il meglio e che ha grandissime potenzialità.

Year 0: postponed to a date to be determined.

I begin by announcing that I am no longer part of Atleta Esport as of yesterday afternoon. These months for me have been the most stressful in years. At Atleta despite the name of the role assigned to me I was never given the decision-making power that is due to the role, and my opinion was always ignored.
Every decision made without my consent that turned out to be wrong, turned into a "Dario why didn't you tell us?" or "it's Dario's fault, sort it out".

That said, let's start from the beginning, when it was decided to start working with Gianluca 'BlackRussian' Moretto, once confirmed this move, found the economic agreement, and sent the contract to BlackRussian, I was contacted by the director who said he had arranged a call with another coach in the afternoon.
This behaviour immediately seemed strange to me, both because it was done behind my back without even being asked for my opinion on the matter, and because it was done behind the back of a person with whom we had already reached an agreement and who had been given confirmation of wanting to work. At that point I had to make it clear that this was not a correct and professional modus operandi, but evidently it is a communication that did not provoke any change inside the heads of those who made the decisions in there.
The offseason went on, between the Iberian Cup, roster building finished largely within the required dates and respecting the competitive goal requested by the society, and within the budget allocated for the creation of the roster.

First of all, the first problem among many was with the contracts, which arrived well after half of the Split and only for players.
Secondly, part of the competition was compromised by logistical choices on the part of the management, who first ignored the world health situation (covid-19) which led to XoNix having to spend 10 days in isolation in a cramped room, with only a laptop on which it was almost impossible to play and which did not allow the team to train for the 10 days before the start of the split.
At the same time a logistical problem that has affected a lot on the schedules of players and staffer that every day were forced to make at least 2 hours of transport to go to the office and return to their homes. Office that among other things did not allow a healthy life to anyone between players and staff and that led to excessive nervousness within the team, not to mention the issue of food.

Finally, towards the end of February we were told that the office after the end of the PG would be moved to the building next door (which would not solve the logistical problems but would be a bit 'larger), and that would not take more than a couple of days. The day after the Final I was informed that it had been decided to let the players and staff go home, because it was not possible to make the "move" in a couple of days, again without consulting me or the technical staff. This means not only playing EUM from home, but it also generates two further problems. First of all a forced interruption of training in a crucial period for the preparation for the European Masters, which led to 8 days off, but also a real problem with XoNix.
XoNix as many of you know is Ukrainian, his home town has been under bombardment since the beginning of the conflict and therefore he has not returned to Ukraine but has reunited with his family in a different country. Since he didn't come back to his home naturally he doesn't have a computer of his own, so through the society it was decided to support the player by being the intermediary for the purchase of a PC (at the beginning of March, when anyway it was reasoned that after EM everyone would have to come back to his own home), despite the large advance on March 27th no PC had been provided yet to XoNix (who clearly intended to pay for it by himself and not to expect the organization to pay for him), who therefore decided to go and buy it notwithstanding the price was much higher, personally in a shop.

After the end of the stop period so we start again with the training, but after just two scrim, there is a problem that has accompanied us throughout the split: the behavior of the players in training.
Many of the players in training did not show commitment and dedication, often behaving disrespectfully towards their coaching staff, often arriving late, asking to finish scrim early or forfeiting during games. Not only did this cause problems for us as a team, it also caused problems for the teams we were training against. At this point on April 1 (and unfortunately it was not an April Fools' Day), all players expressed the desire to change coach, identifying in their way of seeing in BlackRussian the problem of the team.

So, the first thing I do is talk to the director, to discuss ideas, and I am told that the latter was aware and had previously spoken with Thomas 'Phoma' Kifle, a coach requested by one player in particular and endorsed by the rest of the players. This means that for the second time the board had contacted another staffer without me knowing, and despite the presence of BlackRussian already in that role, without having previously spoken to the people involved.

So, I personally contacted Phoma, who since the first conversation made a good impression on me, and therefore it seemed clear that we could find a way to work with him at least for the Eruopean Masters. Therefore we decided to include him in the team with an agreement of one month, both for economic reasons (the budget could not be changed and therefore Phoma and Evan had accepted what had been previously established for the role of BlackRussian) and simply to understand if the two were interested in staying in the project, and to understand how the organization would be towards them.
Last Saturday morning I received a call from the owner of the team who asked me for an update on the team, and then I explained that despite having been accepted the request of the players, their behavior had not changed, and that therefore the problem was not to be found in the coach but in the behavior of the players and their attitude to training.
Yesterday I found out again that a further meeting had been held with Phoma without my involvement or information. I don't claim to be involved in everything, but for what is my role I should at least be informed of the content of the meeting and the outcomes that resulted from it. This was not the case, so I made it clear for the umpteenth time that if the intention was to continue working in this way, it was not in my plans to remain an Atleta after the Eruopean Masters. I also learnt that one of the players had told the owner that the situation in training was absolutely the opposite to what it was with BlackRussian and that the environment was "rosy".
I did not receive a reply, but the owner decided to write in the group with the players and the staff that I had told him that the players wanted to change Phoma as well. This was not only untrue, but also put the players in a hostile position towards me, resulting in my departure from the team.
So, a lot of people in the staff expressed their concern about the situation to me, because they were afraid that they might be the next ones to whom something was hidden or that they were contacted behind their backs to replace them without them knowing anything about it.
The board of Atleta has repeatedly behaved unfairly towards me and its staff, and I would not wish even my worst enemy to work in such an environment, where every day you are afraid to express your opinion for fear of being kicked out, and where the opinion of those who know more is often ignored to follow the whims of a player who seems to have more decision-making power than the board.


In the end, I feel I must express words of appreciation to Khaled, better known to you as XoNix. This guy is a force, he has always shown great professionalism by attending all training sessions, with dedication and always ready to sacrifice himself for the team. During the split he had to endure an absurd situation with the war still raging in Ukraine, none of us can imagine what he went through thinking about his family under the bombs. This guy has shown great strength of spirit, self-sacrifice, and has overcome every difficulty, committing himself every single day, and is the guy who despite his young age and little competitive experience has shown great professionalism; therefore, I will only have good words about this guy who deserves the best and has great potential.
